Samenvatting

De duurzame inzetbaarheid van zorgprofessionals, d.w.z. de mate waarin zij door kunnen en willen werken tot de pensioenleeftijd, staat onder druk. Volgens de HRM-literatuur kunnen leidinggevenden een belangrijke rol spelen in het stimuleren van de inzetbaarheid van medewerkers. Deze centrale rol van leidinggevenden staat echter ter discussie in de literatuur over professionals, waar de autonome en zelfsturende professional centraal staat. Deze exploratieve studie onderzocht welke rol leidinggevenden (kunnen) spelen in de duurzame inzetbaarheid van medisch specialisten en welke factoren dit bevorderen en belemmeren. Dit werd onderzocht in 21 kwalitatieve interviews met 6 medisch leiders en 15 medisch specialisten. De resultaten laten zien dat medisch specialisten behoefte hebben aan meer persoonlijke aandacht en maatwerk om door te werken. Veel medisch specialisten ervaren te weinig ondersteuning van hun leidinggevende in hun duurzame inzetbaarheid. Ook de meeste leidinggevenden geven aan hier weinig aandacht aan te besteden. Volgens medisch specialisten missen veel leidinggevenden de kennis en competenties voor hun leidinggevende taken, vanwege hun professionele achtergrond. Een aantal leidinggevenden vindt dat medisch specialisten het voortouw moeten nemen voor hun duurzame inzetbaarheid. Daarnaast weerhoudt een sterke nadruk op productie leidinggevenden ervan om in gesprek te gaan over duurzame inzetbaarheid. De geïnterviewden geven verschillende suggesties om medisch specialisten beter te ondersteunen in duurzame inzetbaarheid.
